护士组织创新氛围对创新行为的影响——基于护士长领导风格的中介分析

摘要:

目的: 探讨护士组织创新氛围、变革型领导与护士创新行为三者的关系机制,提高护理科研氛围。方法: 采用一般资料问卷、护士组织创新氛围量表、变革型领导问卷和护士创新行为问卷对489名注册护士进行问卷调查,利用SPSS 24.0和Amos 24.0软件进行统计分析。结果:护士组织创新氛围总分为(82.49±8.99)分,变革型领导总分为(112.69±10.85)分,护士创新行为总分为(26.15±4.82)分,两两呈正相关(P<0.01)。护士组织创新氛围对护士创新行为的直接效应为0.43,变革型领导对其关系的间接效应为0.31,中介效应占总效应的41.87%。结论: 护士组织创新氛围与变革型领导处于中等水平,护士创新行为处于中等偏下水平。护理管理者应采取多元化的领导风格,推动护士积极创新,优化护理流程,提高护理行为的科学性与有效性。

Objective: To explore the relationship among nurse organization atmosphere, transformational leadership and innovative behavior, and improve the atmosphere of nursing research. Methods: A total of 489 registered nurses were surveyed using the General Information Questionnaire, the Nurse Organization Innovation Climate Scale, the Transformational Leadership Questionnaire and the Nurses' Innovative Behavior Questionnaire. SPSS 24.0 and Amos 24.0 were used for statistical analysis. Results: The total score of nurses' organization was (82.49±8.99), the total score of transformational leadership was (112.69±10.85), the total score of nurses' innovative behavior was (26.15±4.82), and the two of them were positively correlated (P<0.01). The direct effect of organizational innovation atmosphere on nurses' innovative behavior was 0.43, the indirect effect of transformational leadership on its relationship was 0.31, and the mediating effect accounted for 41.87% of the total effect. Conclusion: The nurses' organizational innovation atmosphere and transformational leadership are at a medium level, and nurses' innovative behaviors are at a medium-lower level. Nursing managers should adopt a diversified leadership style to promote the positive innovation of nurses, optimize the nursing process, and improve the scientific and effective nursing behavior.
